VİZYONER LİDERLİK DAVRANIŞLARININ ÖRGÜTSEL DESTEK ARACILIĞIYLA ÖRGÜTSEL VATANDAŞLIK DAVRANIŞLARI ÜZERİNDEKİ ETKİSİ: PSİKOLOJİK RAHATLIĞIN DÜZENLEYİCİ ROLÜ

Abstract

Bu çalışmanın amacı sağlık kurum yöneticilerinin vizyoner liderlik davranışlarının örgütsel destek aracılığıyla hemşirelerinörgütsel vatandaşlık davranışları üzerindeki etkisini incelemektir. Ayrıca bu ilişkide psikolojik rahatlığın da düzenleyicilikrolü incelenecektir. Bu amaca yönelik oluşturulan araştırma hipotezlerini test etmek amacıyla Kayseri merkezde faaliyetgösteren özel ve kamu hastanelerinde hemşire olarak çalışan 395 kişiden anket yöntemiyle yüz-yüze görüşmeler yoluylaveriler toplanmıştır. Araştırma sonuçları sağlık kurum yöneticilerinin vizyoner liderlik davranışlarının, hemşirelerin örgütselvatandaşlık davranışı üzerinde anlamlı fakat zayıf düzeyde pozitif bir etkiye sahip olduğunu, bu ilişkide örgütsel desteğin kısmiaracı rolde yer aldığını ve ilave olarak da psikolojik rahatlığın bu ilişkide düzenleyici role sahip olduğu sonucuna ulaşılmıştır.

The aim of this study is to examine the effects of the visionary leadership behaviors of health institution managers on the organizational citizenship behaviors of nurses via the mediating role of organizational support. In addition, the moderator role of psychological safety will be examined on this relationship. In order to test the research hypotheses that was created for this aim, the study data were collected through face-to-face interviews from 395 people working as nurses in private and public hospitals operating in the center of Kayseri. The results of the research revealed that the visionary leadership behaviors of healthcare institution managers have a significant but weakly positive effect on the organizational citizenship behavior of nurses in that organizational support has a partial mediating role in this relationship in addition it was found that psychological safety has a moderator role on this relationship.
